Abstract

Purpose – This study aims to analyze the influence of compensation, excessive workload, and career development on job satisfaction and their impact on sustainable employee performance among educational support staff at Universitas Pertamina. Methodology/approach – A quantitative approach with a causal-associative design was used. The study population consisted of 110 active educational support staff members. Using a saturation sampling technique (census), 101 valid responses were obtained and analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM) via SmartPLS 4.0.Findings – The results indicate that compensation and career development have a positive and significant effect on job satisfaction and sustainable employee performance. Conversely, excessive workload has a significant negative effect on both. Job satisfaction positively influences sustainable employee performance and acts as a partial mediator in the relationship between the three independent variables and sustainable performance. Novelty/value –  Unlike most studies in higher education that focus on academic lecturers, this research highlights the critical role of educational support (non-academic) staff and links human resource practices to long-term sustainability outcomes.
